2014 年從復(fù)旦大學(xué) EMBA 項(xiàng)目畢業(yè)后,陳偉于 2021 年開始在上海交通大學(xué)—新加坡管理大學(xué)聯(lián)合舉辦的管理學(xué)國際博士項(xiàng)目學(xué)習(xí)。目前,陳偉在中南建設(shè)工作,擁有超過 20 年的建筑行業(yè)工作經(jīng)驗(yàn)。曾領(lǐng)導(dǎo)和管理過眾多重大項(xiàng)目,在大型項(xiàng)目管理和建筑集團(tuán)企業(yè)管理方面具備很強(qiáng)的專業(yè)能力。

本文基于房地產(chǎn)行業(yè)政策選擇性調(diào)整所引發(fā)的結(jié)構(gòu)性需求下降,探討了建筑企業(yè)在相對(duì)不利的外部環(huán)境中如何通過組織特性推動(dòng)業(yè)務(wù)轉(zhuǎn)型。現(xiàn)有研究大多關(guān)注單一組織因素或能力對(duì)轉(zhuǎn)型的獨(dú)立影響,缺乏對(duì)組織特質(zhì)及其情境匹配機(jī)制之間相互作用的系統(tǒng)性探究。以一家典型的建筑集團(tuán)為例,本文采用混合方法,通過訪談和問卷調(diào)查,系統(tǒng)地考察了組織特性對(duì)業(yè)務(wù)轉(zhuǎn)型的影響。主要發(fā)現(xiàn)為:在不利環(huán)境中,有機(jī)組織結(jié)構(gòu)與業(yè)務(wù)轉(zhuǎn)型顯著相關(guān),且這種關(guān)系由計(jì)劃策略所中介;學(xué)習(xí)型組織文化在兩者關(guān)系中起到調(diào)節(jié)作用。然而,問卷調(diào)查并不支持知識(shí)共享的中介作用,但發(fā)現(xiàn)其中介效應(yīng)與業(yè)務(wù)轉(zhuǎn)型階段有關(guān)。本研究不僅揭示了組織特征對(duì)企業(yè)轉(zhuǎn)型的影響,還為諸如建筑等在高壓環(huán)境下行業(yè)的轉(zhuǎn)型實(shí)踐提供了多路徑匹配的管理啟示。

Draw on a structural decline in demand triggered by selective real estate industrial policies, this study explores how construction companies drive business transformation through organizational characteristics in a relatively hostile external environment. Extant research has largely focused on the independent impact of single organizational factors or capabilities on transformation, lacking a systematic exploration of the interactions between organizational traits and their situational matching mechanisms. Take a typical construction group as an example, this study adopted a mixed-methods approach, through interviews and questionnaires, to systematically examine the impact of organizational characteristics on business transformation. The key findings are: in a hostile environment, an organic organizational structure is significantly related to business transformation mediated by the planned strategies; a learning-oriented organizational culture plays a moderating role on between relations. However, the mediating role of knowledge sharing is not supported by the questionnaires, but its mediating effect is found to be related to the stage of business transformation. This study not only reveals the impact of organizational characteristics on enterprise transformation but also provides management insights into multi-path matching for transformation practices in industries such as construction under high-pressure environments.
